Servant leaders are known to prioritise the interests and wellbeing of their employees, but the wellbeing implications for the leaders themselves remain less clear. Through a social capital lens, we explore how and when servant leaders maintain their wellbeing. We propose that servant behaviours can equip leaders with relational and instrumental social capital, enhancing positive and mitigating negative wellbeing outcomes. These effects may depend on servant leaders' self-assessed competence and warmth. In this initial study, we collected three-wave data from team leaders, their supervisors, and team members. Our findings suggest that servant leaders are likely to develop stronger social exchanges with their teams (relationship-based) and receive better performance ratings (instrument-based), which ultimately improves wellbeing. While self-perceived warmth strengthens the relationship pathway, self-perceived competence suppresses the instrument pathway. By shifting the focus to the implications of servant leadership for leaders themselves, we offer a social capital perspective to understand its consequences and identify new mechanisms and boundary conditions.
